Description

  • Design the continuous performance management methodology, including axes, weights, scales, and promotion or exit thresholds.
  • Build on the current ABC framework and TDI model to create a monthly auto-graded system.
  • Map and define data signal sources from tools such as Notion, Slack, GitHub, analytics, OKR tracking, managers, and peer reviews.
  • Design the monthly performance cycle, including automated steps, manager confirmations, and employee visibility into grades and tracks.
  • Create individual, manager, and executive dashboards with relevant performance, talent density, and risk views.
  • Develop clear B-to-A and C-to-A improvement tracks with measurable criteria, timelines, and boundaries.
  • Pilot the system on two competencies, gather feedback, refine the approach, and roll it out across the full team.
  • Own the outcome of the performance system design and launch, while engineers and AI support handle implementation.
  • Define the v1 deliverable for a team-wide monthly grade refresh and individual dashboards.

Requirements

  • Experience building performance systems for teams of 30 to 150 people, ideally in late Seed or Series A product startups.
  • Strong understanding of how performance management differs in smaller teams versus traditional large companies.
  • Comfort working with data and building prototypes in Excel, SQL, and Notion API without relying on an analyst.
  • Experience with grading systems, talent reviews, 9-box models, or similar frameworks is a plus.
  • Experience converting a manual Excel-based process into an automated working system is a strong plus.
  • Ability to communicate in working English.
  • Russian language skills are nice to have but not required.
  • Human fit, low ego, and high trust are important for this role.
  • Ability to produce a short case note describing 1 or 2 relevant examples, outcomes, and lessons learned.
  • Availability for a 6 to 10 week project at around 20 to 30 hours per week, starting ASAP.
