Description

  • Design the continuous performance management methodology, including the three axes, weights, scales, and A/B/C thresholds based on the existing ABC framework.
  • Map the data inputs for each performance axis across automated sources, manager input, and peer reviews while minimizing manual work.
  • Design the monthly performance cycle, including automated steps, manager confirmations, and how employees view their grade and progression.
  • Create dashboards for individual employees, managers, and the C-level team to track grades, team health, talent density, and risk.
  • Build templates and criteria for development plans that move B players to A and define clear performance- and time-based boundaries for C players.
  • Pilot the system on two competencies, gather feedback, refine the approach, and roll it out across the full team.
  • Define a lightweight process that fits a small-team operating model with minimal rituals and maximum automation.
  • Own the outcome of the system design and launch, coordinating with engineering and AI support for implementation as needed.

Requirements

  • Experience building performance systems for teams of 30 to 150 people, ideally in late Seed or Series A product startups.
  • Strong understanding of how performance management differs in traditional companies versus small, high-agility teams.
  • Comfort working with data and tools such as Excel, SQL, and Notion API to build prototypes independently.
  • Experience building grading systems, talent reviews, 9-box frameworks, or similar performance evaluation models is a plus.
  • Experience turning a manual Excel-based process into an automated working system is a strong plus.
  • Working English is required.
  • Russian is a nice-to-have but not required.
  • Ability to provide 1 to 2 relevant case studies showing similar work, outcomes, and lessons learned.
  • Availability for a 6- to 10-week project with roughly 20 to 30 hours per week.
  • Willingness to work under a short process that includes a note, HRD call, unpaid test task, and final CEO/HRD call.
